本研究では、組織文化や組織風土の中でも企業倫理に関わるものに焦点を絞り、まず、文献サーベイを行った。これにより、ペイン(1994)が提示した「組織のインテグリティ」をフレームワークとした上で、経営者及び中間管理者の倫理的リーダーシップの発揮によって培われる組織の倫理風土が、従業員の倫理性と「仕事の意味深さ」感につながるというモデルと仮説を構築した。
次に、この仮説を検証するために、2件のサーベイを実施した。
1件目は、東証一部上場企業の企業倫理・コンプライアンス・CSR部門の長を対象とした、郵送による質問票調査である。当該調査においては、2,160社への送付に対し132社からの有効回答を得た。得られたデータについて、構造方程式モデリングによる分析を行い、次のような結果を得た。(1)経営者の倫理的リーダーシップは、いくつかの「型」の組織の倫理風土に対して、有意な影響を及ぼす。(2)従業員の倫理性に対しては、「他者貢献」型の倫理風土が最も強く影響を及ぼす。(3)従業員の「仕事の意味深さ」感に対しては、「規範と意思」を志向する倫理風土の方が、「会社の規則」を重視する倫理風土よりもはるかに強い影響を及ぼす。
こうした結果をふまえ、モデルのさらなる精緻化を目指し、2件目のサーベイを実施した。具体的には、従業員数約1,800名の東証一部上場企業(製造業)A社の全従業員を対象に、社内イントラネットによる質問票調査を実施した。1件名のサーベイとほぼ同様の質問項目について約1,600名からの有効回答を得、さらに職種や階層、所属部門等の属性についてもデータを得た。また、こうした定量的調査を補完するため、当社においては同時に、社長、管理者、一般社員、計100名を対象としたインタビュー調査を実施した。2020年2月現在、質問票調査を中心にデータの分析を進めているところであるが、その成果は、2020年度以降の国内外の学会で報告し、論文としてまとめる予定である。
In this study, as a first step, I reviewed previous studies focusing on articles of organizational culture and organizational climate related to business ethics. As a result, I formulated a model and hypotheses which showed that both a top manager's and middle managers' ethical leadership create organizational ethical climate which affect employees' ethical orientation and meaningfulness of their work, based on the concept of Organizational Integrity which Paine(1994) have presented.
Then, I conducted two surveys to test the hypotheses.
First, I conducted an empirical research questionnaire survey by mail. I obtained 132 valid responses from business ethics officers of Japanese companies listed in the first sectors of the Tokyo stock market and analyzed the data using structural equation modeling. The results show: (1) top management's ethical leadership affects several types of organizational ethical climate, (2) the "contribution/benevolence toward others" type climate has the strongest influence on the employees' ethical orientation, and (3) the "principle and decision" type climate has a stronger influence on meaningful work than the "rules of companies" type climate.
In turn, I conducted second research to brush up the model and test the hypotheses again. Specifically, I conducted an employee survey at a manufacturing company which has more than 1,800 employees. I got about 1,600 valid responses which included the answers for the same questions of the first survey showed above and the personal data of the respondents such as occupation, grade, and branch. To complement the quantitative survey, I also conducted an interview research at the company seeing more than 100 employees and the top management. Now, I am analyzing the quantitative data of the survey, I will show the results and arguments at academic conferences held in home and abroad to publish several articles.
